Condition metAdaptabilityThe Martian, 2015

The idea came from an analyst nobody had heard of, and the organization reshaped around it

A change that survived contact with a large, cautious, highly proceduralized organization.

Every organization has a structural force pulling behavior back toward existing patterns. Change that ignores it reverts, regardless of what leaders intend.

The improvisation on the surface is resourcefulness, and one person is capable of it. The organizational property is what happened to an idea from an analyst nobody had heard of.

What happens

An astronaut is stranded and the agency has a plan that will probably not work in time.

A junior orbital dynamicist works out a different trajectory that would, and it requires overturning a decision already taken at the top and withheld from the crew.

The reading

The adaptation that matters is not the improvisation on the surface, impressive as it is. One person solving problems alone is resourcefulness, and it is not an organizational property.

The organizational property is what happens to the analyst idea. It reaches a decision-maker, it is taken seriously despite its source, it survives contradicting a public commitment, and the agency restructures the mission around it.

Note what had to be true for that: a path from a junior analyst to a decision, a willingness to reverse a stated position, and a culture where being wrong in public is cheaper than being wrong quietly.

What would have changed it

The same idea in an organization one notch less adaptable dies at the first manager who is asked to carry an unsolicited proposal upward that contradicts what leadership has already announced.

Nothing about the mathematics changes in that version. The trajectory is still correct and the astronaut still dies.

Where you have seen this

Someone junior has the answer. Whether you get it depends on how expensive it is for their manager to pass it up.

What to do about it

A reading that ends in understanding is entertainment. This is filed under Training, so it ends in things a team can actually do.

  1. Ask what it costs a manager here to carry an unsolicited idea upward that contradicts something leadership has announced. That price is your adaptability ceiling.

  2. Make one public reversal, visibly, on something small. It is the cheapest way to establish that changing a stated position is allowed.

  3. Route one decision this quarter to the person holding the evidence rather than the person holding the title, and say out loud that this is what you are doing.

What the reading rests on

Psychological safety, and whether an idea from a low-status source can be acted on

Psychological safety is a shared belief that a team is safe for interpersonal risk taking. It predicts learning behavior, and learning behavior mediates the relationship between safety and team performance, so the effect on results runs through what the team does rather than how it feels. In interdisciplinary teams, how the leader handles status difference is what decides whether the person who noticed something says so.

What this is not

These are readings, not evidence. A film is written to be satisfying rather than to be true, so no screening is a finding about any real organization and none is offered as one. What a screening does is name a mechanism that organizational research has actually studied, cite that research so you can go and check it, and then show the mechanism operating in footage you have already seen. The citation stands behind the mechanism; it never stands behind the film, and pairing the two is our reading rather than a result. Argue with the reading. That is the point of using material you already hold.

Now read your own organization

A screening is practice. Nothing here measures your organization and nothing here commits it. The diagnostics do the measuring, on your conditions rather than somebody else's.
