Mission command lists building cohesive teams through mutual trust as its first principle, before intent, before initiative. That order is deliberate. Trust is the currency every other leadership act is paid in. Decentralized authority, honest information, disciplined initiative, all of it runs on whether people trust you and each other. Without trust, you are left with control, and control does not scale.

Trust is earned, not requested

You cannot ask people to trust you. They decide it, constantly, from what they observe: whether you are able, whether you act in their interest, and whether your actions match your words. Trust is a conclusion others reach about you from the pattern of your behavior, especially in the moments when doing the right thing costs you something. Build that pattern and trust compounds. Break it once and it can vanish faster than it formed.

Trust is what lets you stop controlling

A leader who is not trusted has to verify everything, approve everything, and re-check everything, which makes them the bottleneck on all of it. A trusted leader can extend authority, because they believe their people will act well, and their people can act without re-checking, because they believe the leader will back them. Trust is what makes decentralization possible, which is why it comes first.

Make it safe to bring you the truth

The fastest way to destroy trust is to punish the messenger. When bringing bad news is dangerous, people stop bringing it, and you lose the early warnings that would have let you act while the problem was small. Trust is built by making it safe to tell you what you do not want to hear, and then acting on it rather than shooting the person who said it.

With intent set and trust built, you can do the thing most leaders find hardest: hand people real authority.
